İşyeri Nezaketsizliğinin Sosyal Kaytarma Davranışı ve İşten Ayrılma Niyeti Üzerindeki Etkisinde Duygusal Tükenmenin Aracılık Rolü

Öz

Bu çalışmada, işyeri nezaketsizliğinin sosyal kaytarma davranışı ve işten ayrılma niyeti üzerindeki etkisinde duygusal tükenmenin aracılık rolünün incelenmesi amaçlanmıştır. Literatürdeki çalışmalarda işgörenler tarafından algılanan işyeri nezaketsizliğinin bireysel ve örgütsel açıdan birçok olumsuz sonucu olduğu ileri sürülmektedir. Bu doğrultuda çalışmada işyeri nezaketsizliğinin olumsuz çıktıları kapsamında değerlendirilen sosyal kaytarma davranışı, duygusal tükenme ve işten ayrılma niyeti ele alınmıştır. Araştırma amacı doğrultusunda Ankara Organize Sanayi Bölgesinde savunma sanayi, bilişim ve inşaat sektöründe faaliyet gösteren 4 işletmenin 207 çalışanından anket tekniği ile veriler toplanmıştır. Elde edilen veriler, açıklayıcı ve doğrulayıcı faktör analizleri, korelasyon analizi, hiyerarşik regresyon analizi, sobel testi ve yapısal eşitlik modeli vasıtasıyla değerlendirilmiştir. Araştırma bulgularına göre, işyeri nezaketsizliğinin işten ayrılma niyeti üzerindeki etkisinde duygusal tükenmenin kısmi aracılık etkisinin olduğu belirlenmiştir. Bununla birlikte, işyeri nezaketsizliğinin sosyal kaytarma davranışı üzerindeki etkisinde duygusal tükenmenin aracılık rolüne sahip olmadığı görülmüştür.

The Effect of Workplace Incivility on Social Loafing Behavior and Turnover Intention: Mediating Role of Emotional Exhaustion

Öz

This study investigates the effect of workplace incivility on social loafing behavior and turnover intention and the mediating role of emotional exhaustion. In literature, studies suggest that workplace incivility have negative consequences for both individuals and organizations. Accordingly, this study aims to investigate some of the adverse effects of workplace incivility called as a social loafing behavior, emotional exhaustion and turnover intention. For the purpose of the study, data has been collected via survey method from the 207 employees who are working in four establishments located in Ankara organized industrial zones. In this respect, exploratory and confirmatory factor analysis, correlation, hierarchical regression analysis, sobel test and structural equation model applied to the data obtained from employees. Based on the findings, it is observed that emotional exhaustion has a partial mediating affect in the relationships between workplace incivility and turnover intention. However, it has been found that there is no mediating effect of emotional exhaustion in the relationships between workplace incivility and social loafing behavior.
